Transforming to Meet the Tides of Change

Q&A with Business Strategist Jim Shanley, Partner of The Shanley Group and Keynote Speaker at CTHRA's June 8 Symposium.

During a 20-year career with Bank of America, Jim Shanley spearheaded HR initiatives that earned the company a reputation as a benchmark performer for its leadership development and talent management programs and processes. He is also the past co-chairman of the Conference Board Council on Training, Education and Development, and served on the steering committee of McKinsey & Company’s groundbreaking “War for Talent” research project. Now Partner in his consulting firm, The Shanley Group, Jim will be a featured speaker at CTHRA’s HR Symposium in Atlanta on June 8. We asked him to share his expert perspective on some current HR challenges and how top leaders in the field are approaching them.

Q. In 1997, McKinsey’s “War for Talent” study concluded that “The search for the best and the brightest will become a constant, costly battle.... Not only will companies have to devise more imaginative hiring practices; they will also have to work harder to keep their best people.” A follow-up study in 2001 found that it had become even more difficult to attract and retain talented people. How do those findings stack up in today’s economic climate? Is it just as challenging to recruit and retain key talent in the depths of this recession as it was nine years ago?

Jim: Actually, I think we are in an interesting period. Although it seems more talent is “available”, my clients indicate that the quality of the talent is highly variable. It seems just as tough now as it was in the late 90’s to recruit top talent out of successful companies. It appears that many companies are making extra efforts to retain their best and brightest leaders.

Q. The McKinsey study focused on people in the 35 to 45 year old range and noted that age group was shrinking. In your opinion, given that demographic fact, should HR professionals do more to recruit Millennials?

Jim:
I find the companies with “more than their fair share of talent” cast their net wide and are constantly in the market for all ages of talent and adjust their value proposition accordingly.

Q. Especially in light of the transformation going on in the cable/telecom industry, how would you compare the challenges for our HR professionals with those in other industries?

Jim:
I work with companies in the technology, consumer, pharmaceuticals, and financial services industries. When you talk to senior HR professionals in these industries they say their industry is going through profound transformations. I think it is a sign of the times that unless your company/industry is transforming itself, you run the risk of becoming obsolete.

Q. In your view, what will be the greatest challenge HR executives in the cable and telecommunications industry will face in the next five years?

Jim:
I’m convinced it’s a talent game. The most successful HR executives will ensure:
       •  Leaders have the right skills/mindset to thrive in your industry, and
       •  The company has more than its fair share of talent as compared            to its competitors.

Q. You spend a lot of your time speaking to HR professionals all across the country. What are some of the emerging priorities you hear most often?

Jim:
Interestingly, many successful HR executives want to know how their HR team stacks up with other strong HR teams. The best HR executives have a great feel for the “gold standard” for both generalists and specialists. So, it seems as though the most influential HR execs are ensuring they have great HR talent around them then spend their time with the CEO and his/her team building the capabilities required to execute the company’s strategy.

Q. What are some of the traits you see in HR “superstars” that separate them from the merely good performers?

Jim:
They are “commercial” and love business. They know the P&L as well as their CFO. They display guts and are willing to drive the tough changes required in the company. They are in their CEO’s “inner sanctum.”

Q. What advice would you offer young HR professionals who want to reach the peak in their field?

Jim:
Become an expert in business and finance. Build expertise as BOTH a generalist and a specialist. Take an international assignment. Work for a company with a great HR team.

Q. HR professionals focus a great amount of attention on job satisfaction and keeping employees motivated and performing well in spite of economic worries and the rapid transformation taking place in the cable and telecommunications industry. But what keeps the HR pros going at peak efficiency?

Jim:
They figure out how to manage their energy and stay fully engaged in all aspects of their life: work, home, community. They work incredibly hard but they realize that “it’s just a job”.

Q. Aside from your own programs at Bank of America, can you highlight one or two successful HR-directed initiatives that have especially impressed you in terms of their bottom-line impact?

Jim:
I think Avon’s HR team has done an outstanding job in being a driving force in a huge company transformation. Their HR exec, Lucien Alziari, has had the same four key priorities for four consecutive years. Lucien and his team have displayed incredible focus.

Turner earns HR Operational Efficiencies Award

This award recognizes a superior planning and execution of a single or series of HR strategies resulting in increased revenue efficiencies, enhanced cost containment, and revenue generating customer satisfaction. Award recipients are those with the diligence, perseverance, and dedication required to develop and execute a successful business plan and enhance operational viability within the industry. CTHRA’s 2010 award honoree, Turner Broadcasting System Inc.’s HR Technology Team exhibited these traits during the implementation of its Global Employee Portal.

In 2006, Turner Broadcasting System’s HR Technology Team set a goal: to leverage HR systems globally. Three years later, the group’s intensive strategic effort culminated with the deployment of the company’s Employee Portal globally. In 2007, the team, led by Matt Lehmann, senior manager of HR technology, launched the portal for all U.S.-based employees. Dubbed snap (defined as “an effortless task or easy job”), the portal served as the home of all of Turner’s HR content, the gateway for access to employee-facing systems via single sign-on, and the repository for employee self-service (ESS) and manager self-service (MSS) transactions including payroll, HR, benefits, and expense functions.

In a separate, but closely related project, the team then consolidated the company’s U.S. employee database with its London-based international counterpart to form a single, worldwide PeopleSoft HRMS database. True to its global promise, the HR Technology team then launched snap region by region, first in Europe, the Middle East and Africa, then Asia Pacific, and finally Latin America, where the portal became Turner’s first all-employee multi-language web site.

Matt Lehmann, senior manager of HR technology, cited the business impact, “By defining and implementing common, streamlined global processes powered by snap we’ve completely changed the game from paper-based shuffling that differed by geography to seamless, contextual online experiences for our employee and managers globally. As we continue to build out snap’s potential, we will continue to enhance the employee and manager experience and provide our HR partners with greater ability to serve as strategic advisors to their businesses.”

Tom Mathews Honored With Leadership Excellence Award

This CTHRA award annually recognizes an HR executive who has demonstrated extraordinary and visionary leadership in addressing a critical business issue, challenge or opportunity by enhancing an organization’s efficiency, performance, cost management, or profitability.

In 2009, Time Warner Cable (TWC) spun off from its parent company, Time Warner Inc. From an HR perspective, the massive undertaking was akin to creating an $18-billion startup, as much of its HR infrastructure had to be built from the ground up. The fact that the spin-off flowed seamlessly for the company’s 47,000 employees is a testament to the leadership of Tom Mathews, EVP of HR.

It wasn’t the first time in his eight years at TWC that Mathews’ exemplary leadership and passion for excellence paved the way for a monumental transition. Three years earlier, when the company acquired several former Adelphia cable systems, Mathews and the HR team created a revolutionary, automated on-boarding system that allowed for the smooth, simultaneous entry of more than 11,000 new employees into the company and its culture.
 
Anthony Surratt, vice president of corporate communications at TWC attributes Mathews’ success to a special combination of skills and strategy, “Tom is an accomplished HR generalist with hands-on experience in virtually every HR function. He has been deliberate in bringing together expertise from inside and outside the company to create a great balance of perspectives and new ways of approaching common HR challenges.”

But there’s more to being a strong and motivational leader than extensive experience and good ideas. As one of his team members said, “Tom is the epitome of a role model. It doesn’t matter who you are or how high up you are, he takes a sincere interest in you, your development, and your success. I try to emulate his style in my own life professionally and personally.”

Not surprisingly, Mathews’ sphere of accomplishment extends far beyond TWC. He created an HR Summit with several of his peers at other cable companies and orchestrates an annual offsite meeting for sharing best practices. He is an active board member of CTHRA and is heavily involved with Women in Cable Telecommunications (WICT) and the National Association of Multi-Ethnicity in Communications (NAMIC). He is also a role model for community involvement, serving on the advisory board of the Business School of the University of North Carolina at Charlotte and on the board of directors for First Book, a nonprofit organization that provides new books to children from low-income families.
